Human capital is a crucial source of firm competitive advantage. Previous research has shown that human capital enhances organizational performance. However, an organization cannot retain human capital because of employee turnover. Few studies have been conducted regarding response strategies for managing human capital losses. This study investigates the relationship between human capital and employee turnover rates and proposes a method for reducing employee turnover rates based on an organizational learning framework.
This study distributed questionnaires to listed and overt-the-counter companies in Taiwan. Overall, 132 valid paired samples were returned. The results showed that human capital was positively correlated with employee turnover rates and this relationship was moderated by organizational learning flow. The feed-forward learning flow mitigated the positive correlation between human capital and the employee turnover rate. The feedback learning flow reversed the positive correlation between human capital and the employee turnover rate, which reduced human capital losses. The results showed that firms could accumulate human capital by providing learning opportunities in addition to traditional monetary incentives. Additional discussions and suggestions are provided based on the results.
