This paper aims to explore issues related to motivation factors and motivational preference in the hospitality industry. The main research question is “How to motivate hospitality professionals?”, followed by applying Herzberg’s Two-factors Theory and critical incident technique to develop the interview schedule for obtaining the profound information regarding hospitality professionals’ motivation factors. The empirical research finding indicates that hospitality professionals cherish the harmony working environment, corporate team spirit and the interpersonal relationships among colleagues. Salary is not necessary the most powerful motivator to the hospitality employees. However, the work recognition by supervisors and customers, the clear route to get promotions and the opportunity to self-development, these motivation factors play a more important role in motivating employees. The research suggests that hospitality companies can build up a team spirit within corporate culture, appraise employees constantly, provide training for staff self-development and set up a clear promotion route as some successful strategies to enhance employee performance and work satisfaction
